NAVIGASI RETENSI KARYAWAN GENERASI DIGITAL: INTERAKSI GAYA KEPEMIMPINAN, PENGEMBANGAN KARYAWAN, DAN FLEKSIBILITAS KERJA TERHADAP KEPUASAN KERJA DI ARTOTEL GROUP
Abstract
This study examines the influence of leadership style, employee development, and work flexibility on job satisfaction and employee retention among the digital generation (Millennials and Gen Z) at Artotel Group, a leading hospitality company in Indonesia with over 2,000 employees. The research aims to identify key factors that enhance job satisfaction and reduce turnover rates in this demographic. A quantitative approach was employed, using Structural Equation Modeling-Partial Least Square (SEM-PLS) to analyze data collected from 150 employees across 10 high-revenue properties. The results reveal that all three independent variables—leadership style, employee development, and work flexibility—significantly impact job satisfaction and retention. Employee development programs had the strongest effect on retention through job satisfaction, with a total effect value of 0.414. Supportive leadership and flexible work arrangements also contributed to higher job satisfaction and lower turnover intentions. The findings highlight the importance of tailored HR strategies, such as career growth opportunities, adaptive leadership, and flexible policies, to retain digital-generation employees. This study provides practical insights for the hospitality industry to optimize employee retention by addressing the unique needs and expectations of younger workers.
